What Coronavirus Means for the Workplace
As the World Health Organization (WHO) has declared the coronavirus (COVID-19) a pandemic, organizations, schools and large public events have been scrambling in an effort to figure out what will happen next. But what if your employer doesn't have a formal work from home (or remote) policy? "Given that a high percentage of families have two working parents, managers need to understand that their usual expectations for productivity are going to have to adjust," says Narda Quigley, PhD, professor of management in the Villanova School of Business. In addition, it will be a completely different dynamic for the manager-employee relationship. Deadlines and tasks will need to be fluid in a more virtual workday, Dr. Quigley says. "It is impossible to expect that there wouldn't be an extreme impact on the processes that organizations depend on for day-to-day functioning, and so the goals have to change accordingly. Productivity goals and expectations probably need to be tabled (or at least dramatically decreased) until more about COVID-19 is understood. The organizations that are able to be nimble in the face of an unknown and developing situation, yet understanding of the urgency of public health directives and the needs of their employees, will emerge from this situation with valuable experience that may help them weather the next unexpected situation." Dr. Quigley also notes that women may be negatively impacted by an extended work from home period. "As work transitions to the home sphere, one question to consider is whether this disruption will have a longer-term adverse impact on the careers of women, rather than men. Given the continued prevalence of traditional gender roles and expectations around caretaking in many American families, women will likely be expected to focus less on work when they are working from home, particularly if they have children at home or individuals in their families who are sick. "Upon transitioning back into their regular working lives, women may find themselves further than ever from their next promotion. Organizations must be cognizant of this and understand that there are likely 'hidden' ways that women are contributing to their ongoing ability to operate—and without this activity, their ability to continue with business-as-usual would grind to a halt. However, this would require a fundamental, culture-wide rethinking of how we value what stands as work in this society, as American cultural norms are so strongly gender-specific."

Entrepreneurship expert: New Americans vital to U.S. economy
In the United States, there is a long history of marginalized communities being extremely entrepreneurial. These communities were driven, in large part, by the desire to meet their own ethnic, religious, and cultural needs, according to Christine Beech, D.M., the Dr. Jon and Betty Kabara Endowed Chair in Entrepreneurship and Innovation at Saint Mary’s University of Minnesota. In the mid-19th century, more than 100 hospitals were founded by the Jewish community to fight anti-Semitism in medical school appointments and meet patient needs of having kosher options during the hospital stay.These opportunities were not available in the existing network of mainstream hospitals. Similarly, in the beginning of the 20th century, Irish Catholic immigrants began establishing a network of parochial elementary schools as a way to preserve their faith and culture and allow children to learn about their faith in school, Dr. Beech said. These two initiatives, led by immigrant groups, helped establish networks of schools and healthcare institutions that served a social good in their communities while generating jobs and stimulating the economy. In addition, there is a long line of entrepreneurs in the African-American community who combatted racial discrimination through new businesses because they were marginalized from the mainstream economy, Dr. Beech said. Examples of these entrepreneurs include Madam C.J. Walker, who invented a line of hair care products to serve the needs of her community, and Charles Clinton Spaulding, who developed the largest African-American business in the early 20th century specifically serving the insurance needs of the African-American community. In modern times, one of the largest marginalized communities in the U.S. is comprised of new Americans, many of whom are immigrants and have developed culturally responsive businesses. Although current policies are set in place to curtail U.S. immigrants, it is important to remember that the country could potentially lose an entire segment of the population that has been vital to the economy, Dr. Beech said. Beech pointed to a 2015 study from the Kauffman Foundation which mentioned that 40% of the Fortune 500 in 2010 were companies founded by an immigrant or the child of an immigrant. Nearly 30% of all new businesses started in 2014 were started by immigrants, Dr. Beech said, according to a related study from the same foundation. “We've been able to see constant growth and diversity within our economy that's been very healthy for us,” said Dr. Beech, who also serves as the executive director of the Kabara Institute for Entrepreneurial Studies at Saint Mary’s. “There's a narrative that says that the immigrant community is coming here to find work. But in fact, when we look at the data, a significant portion of them are actually creating jobs and starting businesses.” Dr. Beech added three primary reasons for these continued statistics indicating significant immigrant entrepreneurship: The drive to be independent A desire to meet their communities culturally specific needs A response to societal biases that hinder success within the mainstream workforce “Those migrant communities often develop their own businesses, almost like a subset of the economy, where they can't be marginalized, where they're actually taking charge of their own economic well-being,” said Dr. Beech. When it comes to knowing the overall impact of the immigration policies on the economy, there will be a natural lag in the data — possibly as long as five years — given how much time it typically takes for immigrants to establish businesses after arriving in a new country, Dr. Beech said. Harvey Weinstein Found Guilty. What's Next?
Harvey Weinstein was found guilty on two charges but acquitted on three of the more serious charges in a New York courtroom on February 23. He will be sentenced on March 11, facing five to 29 years in prison. He also awaits criminal charges of sexual assault in Los Angeles. Michelle Madden Dempsey, professor of law at Villanova University's Charles Widger School of Law, says there are three main takeaways from this verdict: Prosecutors were right to take this case to a jury, and even if the jury had acquitted, it still would've been an important "win" simply because it went to trial. The jury seems to have taken the case seriously and delivered a fair verdict. We can't read too much into this verdict (as far as #MeToo is concerned). When women and girls of color, socio-economically marginalized women and girls, prostituted people and others who lack relative structural power receive justice from the criminal legal system, then we can start to celebrate. That is to say, there's still a lot of work to be done before all sexual assaults are taken seriously in our criminal justice system. Prof. Dempsey also says we shouldn't be too quick to assume that a social movement is driving this verdict. "The social movement, I think, is driving prosecutors to take these cases to a jury—which is a good thing. But I think juries typically try to reach verdicts based on the fact and particular law of the jurisdiction in which the alleged offense occurred."

Psychological Science Professors Miriam Liss and Mindy Erchull’s research on selfie behaviors, self-objectification and depressive behaviors in women was recently published in the psychology journal, Sex Roles. Women are given the message that they are valued for their physical attractiveness above other qualities, and the study examines how self-objectification interplays with online behaviors. A study recently published in the journal Sex Roles sheds new light on the relationship between selfie behaviors, self-objectification, and depressive symptoms in women. Since women often receive the message that they are valued primarily for their physical attractiveness, the researchers were interested in exploring how self-objectification was related to online behaviors. “I have been collaborating with Mindy Erchull on issues related to objectification theory for several years. I had also begun to be interested in the effects of social media on people’s experiences and had recently taught a senior seminar on the topic,” explained the study’s lead author, Miriam Liss, a professor of psychological science at University of Mary Washington. “Mindy and I became interested in how objectification relates to experiences with social media — particularly Instagram, which is a platform that is based on posting visual images. Other studies on the topic had largely looked at how feelings of self-objectification can be a consequence of social media. We wanted to look at how self-objectification can change how one behaves when taking and posting selfies.” For their study, the researchers surveyed 164 female students from a public liberal arts university in the Southeastern United States. The survey assessed photo manipulation, average number of selfies, body surveillance, perceived social media deception, and depressive symptoms. Most of the participants reported taking 2-5 selfies before posting one to Instagram, while approximately 5 percent reported taking more than 20 on average. The researchers found that women who took a larger number of selfies before choosing one to post to Instagram tended to have higher levels of body surveillance and more symptoms of depression. There’s no Tour de France for women; it’s time to address the inequity in professional cycling
Since the Passing of Title IX, there have been many improvements in accessibility for girls and women in sports. This trend has not been as strong for some sports, like competitive cycling. “We know that when we look at numbers for licensed riders in the U.S., 15% are women, and that means 85% of competitive cyclists are men,” said Erin Ayala, Ph.D. “Because races are generally run by private organizations, they don’t fall under the Title IX umbrella. It looks very different. They can say that because only 15% of women are in the field, they think they don’t need to add more races so women can participate. This then creates concerns regarding skill development and safety while racing.” As a cyclist who races nationally, Dr. Ayala can attest that women cyclists are treated very differently than men. “I did a large national investigation on the experiences to find out what the factors are that affect participation for women in competitive cycling. A lot of women spoke of importance of creating an encouraging and supportive atmosphere. They'd say, 'If I have people on sidelines cheering me on, that means the world to me.' “Another piece was that race promoters and directors sometimes combine women with master’s men, 50-60-year-old men, to help with field sizes, but that can create a toxic environment because women are racing with older men who may not want them to be there. Women are also paired with younger junior cyclists, which can feel condescending and patronizing because it results in shorter or easier races. “In a lot of races women race shorter distances or durations than the men, which can feel insulting. There’s no Tour de France for Women. It’s a tough atmosphere. Then there are the podium girls, women in high heels and makeup whose job it is to stand next to the male racers to give them their prizes and a kiss on the cheek. The underlying assumption is those women are there to accessorize the male racers. It speaks to the gender dynamics in those sports. “Things that decrease participation are unsupportive environments where women feel they do not belong, inequitable fields, and unequal prize pools; sometimes men are paid more money to win the same race as women. We have good hard data to talk about it. We need to do better, and one of biggest themes that came out of it was ‘Build it and we will come. Invest in us, and we will start to show up more often.’ We are hoping to create some change in communities and nationally to make more room for women in a sport that does not have many women. Life doesn’t stop when you’re in a doctoral program. Erin Ayala, Ph.D., has done extensive research into self-care, stress, and quality of life of students, particularly those in human service doctoral programs (like medical students and those in nurse anesthesiology, psychology, and counseling). She knows the recipe for stress and burnout: • These stressful programs tend to attract high achievers. It’s already in their nature to balance several commitments and responsibilities. • These programs and professions have a high level of responsibility. • Students in these programs are frequently at an age where they are also going through significant developmental milestones (marriage, children, purchasing homes). “When you bring all of that together, it can be really difficult to prioritize time for self-care,” she said. “Prevention and health promotion are really important, and it’s not just about mental health. It’s not just about being reactive and addressing distress or burnout when it hits. The question is what can we do on the front end to help prevent negative consequences down the road.” What is self-care? Often, Dr. Ayala said, media romanticizes and glamorizes self-care with advertisements for fizzy bath bombs and manicures. “What we have found is that it is completely personalized,” Dr. Ayala said. “For women, social support is really important. Ultimately, there needs to be time to disconnect, whether it’s doing nothing, or just taking a break from your dissertation. You’ve got to give yourself permission to do that. “Nutrition, exercise, hydration, spiritual life, different people have a different recipe for what their self-care looks like. It ebbs and flows just like any exercise or meditation or spiritual practice. Some weeks we’re doing great and other times we’re not, and that’s part of the process.” Dr. Ayala’s most recent research involves analyzing qualitative data, coming from over 200 students throughout the U.S. in clinical counseling and school psychology, all high achievers in the middle of doctoral programs. She’s investigating what faculty are doing to model or not model the importance of physical and psychological wellness. “Students might know that self-care is important, but it can be hard to act on it if they're in an environment that doesn’t support it,” she said. “The biggest supportive theme that came up was faculty simply encouraging them to do it, asking their students, ‘What did you do this weekend for self-care?’ They take the time to check in with their students and give them permission to take time for themselves. That takes zero effort.” “What can we do to make sure faculty are also able to model self-care for their students? The behaviors students are picking up now pave the foundation for the rest of their career. If faculty are working themselves to the bone, it sets an expectation for their students that they are supposed to do the same. If faculty model self-care and talk about its importance, students may be more likely to do it themselves.” Dr. Ayala said when her team asked students what programs can do to support self-care, answers ranged from formal programming and talking about it in the classroom, to referrals for therapists, discounts for gym memberships, or places to meditate on campus — ways to make self-care easier to access. When students are asked what the biggest barrier to self-care is, the answer wasn’t surprising. Baylor Study: What Does It Take to Be an ‘Ideal Daughter?’
Researchers say new study gives voice to daughters and value to their role in the family WACO, Texas (Nov. 11, 2019) – The roles of daughters in the family structure and in society are difficult to define and they’re rarely understood – even by daughters themselves – said Allison Alford, Ph.D., clinical assistant professor of business communication in Baylor University’s Hankamer School of Business. Alford, who served as an editor on the book “Constructing Motherhood and Daughterhood Across the Lifespan,” is the lead author on a new study, “Role Expectations and Role Evaluations in Daughtering: Constructing the Good Daughter,” published in the latest edition of the Journal of Family Communication. “Our research has found that ‘daughtering’ is invisible work that is not often credited, and it’s as unique as the individual women who are doing the work,” Alford said. “This study and subsequent conversations hopefully will bring to light the idea of daughtering. And as more people hear about it and learn about it, then we’ll start to give credit to it and notice it in our own lives.” The study centers on mother-daughter relationships, specifically, and looks at how daughters perceive and define their roles in that relationship. Researchers interviewed 33 women, ages 25-45, who have living mothers under the age of 70. Those age ranges were chosen in order to capture a time period for mothers and daughters with the greatest likelihood that neither individual was the caregiver of the other and both were in relatively good health, the researchers wrote. Expectations of the “Ideal Daughter” Alford said analysis of the interviews with the daughters revealed four themes or role expectations for an “ideal daughter” in relation to her mother: Showing respect Providing protection Eliciting mothering Making time for connection Each of those efforts requires work, and that work often goes unnoticed or is undervalued – even by daughters themselves, Alford said. The study noted that many of the women who were interviewed initially – almost naturally – anticipated talking about their mothers instead of themselves. “When asked to think about themselves as daughters and their communication in the relationship, many found themselves doing so for the very first time,” the researchers wrote. “These women noted that putting the emphasis on themselves and describing their role as adult daughters felt strange or awkward in its newness.” Showing Respect Respect, the study showed, was the most common topic addressed by the daughters. Based on the interviews, a daughter’s respect for her mother could be demonstrated by avoiding conflict, silencing one’s disagreement with her mother, reacting positively to her mother’s messages and supporting her mother’s power position. “Daughters demonstrated respect by adapting their communication to affirm their mothers’ competence or otherwise avoid offending and disregarding them,” the researchers wrote. One woman, identified as Kelsey in the study, said she listens to her mother talk about things she dislikes and sometimes apologizes to her mother even when she doesn’t feel apologetic. “I would never say, ‘Mom, I don’t want to hear it,’ because I would never say that to my mom. Ever. I would listen to her … I would listen to her tell me things I don’t wanna hear all day long, and never tell her,” Kelsey said. Providing Protection A number of the adult daughters interviewed felt there was an expectation that they would actively protect their mothers. This could be a daughter protecting her mother’s wellbeing, protecting her mother from being taken advantage of, or protecting her from the disrespectful actions of others, including siblings. One woman, Sabine, described a time when she had to stand up to her brother because she felt he was taking advantage of their mother’s goodwill. In addition, she said she had to “get after” her mother for not employing boundaries with the brother. The examples in the study illustrated that many daughters were happy to be champions for their mothers, but some noted that it was difficult to be protectors. Eliciting Mothering A number of the daughters who were interviewed said they struggle a bit with their roles as adults – or even as mothers themselves – who still need to engage with their mothers and ask for assistance. Many said they still seek interaction and approval from their mothers as a sense of pride. “When a daughter calls upon her mother for guidance or activates a need for an emotional evaluation such as pride, she is fulfilling her role expectations,” the researchers wrote. One woman, Lottie, said of her mother: “She compliments me as a mother. I think I feel like a good daughter when I feel like I am making her proud and she lets me know that she is proud of me … and I guess that makes me feel like a good daughter.” Connection In their descriptions of “good daughters,” a number of the daughters interviewed said it was important to set aside time to connect with their mothers. This, the study showed, could be anything from talking on the phone, meeting face to face, taking grandchildren to visit or even moving to a home nearby. Sometimes the expectations are stated outright by the mothers, but that’s not always the case, the researchers explained. Changing the Language Alford said her research has shown that the “language” of daughtering is almost nonexistent in social discourse as well as in scholarly or popular works. For example, she said, a daughter who is caring or supportive is often described as being “motherly.” “That’s an example of giving credit to mothers as being the only people who care for others, versus saying that the daughter is a caring person or that she’s supportive,” Alford said. “We want to think of daughtering as its own form of work and responsibility and put a value on that, so we can see the value that we’re putting into our family relationships and family systems.” One desired outcome of research into this area, Alford said, is that daughters will be given a voice and their valuable work within the family will be acknowledged. “The work that daughters do is important and valuable and the more that we talk about it and bring it to light, the more that we will understand what daughters can bring to the relationship and improve the mother-daughter relationship,” she said.
